Trauma Informed Response to Grievance Reports in the Age of AI
By: Dorothy Dalton

Trauma-Informed Response to First Complaint of Workplace Abuse
(Now adapted to deal with AI- enabled harassment or abuse)Â
When an employee finds the courage to report harassment, bullying, or discrimination, the response they receive in the first conversation will determine whether they continue the process or withdraw entirely. A poorly handled first response does not just fail one person but sends a signal to every employee who is watching: speaking up is not safe here.
This trauma informed grievance training equips your first responders to change that. However the use of AI by complainants is rapidly changing the landscape – but has your investigator training?
AI-Assisted Workplace Investigations
Employees are increasingly using AI tools such as ChatGPT and Microsoft Copilot to draft workplace grievances. At the same time, organisations are facing more complex complaints involving bullying, discrimination, psychosocial risks and workplace culture and traditional investigation training was not designed for this new reality.
Today’s investigators need to know how to distinguish evidence from AI-generated content, conduct fair and legally robust investigations, and interview complainants in a way that reduces the risk of re-traumatisation while maintaining procedural fairness and perhaps asking deeper questions than they needed to do previously simply to establiqh the facts.
This practical two-hour workshop equips HR professionals, managers and workplace investigators with the skills needed to investigate confidently in AI-enabled workplaces.
Why Attend?
Workplace investigations are becoming more challenging because of:

This workshop combines best practice investigation techniques with practical guidance on AI, psychological safety and human-centred interviewing.

What This Workshop Covers
Understanding Trauma Responses in the Workplace
Not everyone who has experienced harassment or discrimination will present in the way a first responder expects. This section introduces the neuroscience of trauma responses — including fawn, freeze, and dissociation — and explains why the standard HR investigation framework can re-traumatise the person reporting if applied without adjustment.
The Language of a Trauma-Informed Response
Specific words, phrases, and question formats that build psychological safety in a grievance conversation, and the common patterns of language (including DARVO) that shut it down. Participants practise the difference between an investigative mindset and a supportive first-response mindset.
Handling Disclosure, The First Conversation
A step-by-step framework for the first conversation with someone making a complaint. How to listen without leading, how to record accurately without creating a clinical atmosphere, and how to explain next steps without making implicit promises about outcomes.
When to Escalate and to Whom
Not all complaints should be managed informally. This section covers the decision tree for when to escalate to formal grievance procedures, when to involve external specialists, and crucially, when the matter should be referred to law enforcement rather than HR.
Organisational Culture and Reporting Systems
First responders can only do so much if the system around them is not designed for safety. This section examines what makes a reporting culture trustworthy — from anonymous reporting mechanisms to the language used in policies — and gives HR professionals practical recommendations to take back to their organisations.
